In safety-critical organizations such as the armed forces, the accuracy and reliability of personnel assessment are essential for ensuring operational performance and safety. Traditional fixed-form (pen & paper) cognitive ability tests are often time-consuming and may not accurately capture individual performance profiles, as candidates’ cognitive strengths and weaknesses vary across different ability domains. Computerized Adaptive Testing (CAT), based on Item Response Theory (IRT), offers a more efficient and precise alternative by dynamically adjusting test items to the candidate’s ability level. This approach holds promise for increases in measurement speed and accuracy, particularly at the highest and lowest levels of performance.
The objective of this project is to evaluate the applicability and benefits of adaptive ability testing for military personnel assessment through a literature review and the development and validation of a pilot adaptive testing solution. The project will investigate how adaptive testing influences assessment accuracy, testing time, candidates’ perceptions of fairness, and the predictive validity of test results in relation to training and job outcomes. The results will provide evidence on whether adaptive testing can enhance the effectiveness, efficiency, and fairness of personnel selection and development processes within defense organizations.
